Senior Compensation Analyst

Position Summary

CoAdvantage, an Aquiline Capital Partners portfolio company, is seeking a Sr. Compensation Analyst to build and implement a structured, consistent compensation framework across the organization. As a high-growth, private equity-backed HCM company of approximately 800 employees, CoAdvantage is at a stage where formalizing compensation structures is critical to ensuring fairness, competitiveness, and alignment with business performance.

This role will be responsible for establishing foundational compensation programs, including job leveling, salary bands, and alignment to performance and incentive structures, as well as supporting benefits program administration and integration with the broader total rewards strategy.

The Sr. Compensation Analyst will partner closely with HR and business leaders to ensure compensation and benefits practices support talent attraction, retention, and development, while maintaining internal equity and market competitiveness.

This role will also support efforts to leverage data, analytics, and technology to improve total rewards processes and enable more informed decision-making.

Essential Job Functions

Compensation Framework Development

  • Design and implement job leveling architecture across the organization
  • Develop and maintain salary bands aligned to market benchmarks
  • Establish consistent compensation guidelines and policies

Market Competitiveness & Benchmarking

  • Conduct market analysis and benchmarking to ensure competitive positioning
  • Partner with leadership to align compensation strategy with business objectives
  • Provide insights and recommendations on compensation trends

Performance & Incentive Alignment

  • Align compensation structures with performance management processes
  • Support development of bonus and incentive programs
  • Ensure consistency between compensation, career pathing, and performance outcomes

Governance & Compliance

  • Establish governance processes for compensation decisions
  • Ensure compliance with applicable regulations and internal policies
  • Support audit readiness and documentation of compensation practices

Data, Analytics & Process Optimization

  • Leverage data and analytics to inform compensation decisions
  • Improve reporting and visibility into compensation structures and trends
  • Identify opportunities to streamline and automate compensation processes

Benefits Support & Total Rewards Integration

  • Support administration of employee benefits programs, including health, dental, vision, life, disability, and voluntary offerings
  • Partner with benefits team to ensure alignment between benefits strategy and overall total rewards philosophy
  • Conduct benefits benchmarking to assess market competitiveness and identify gaps or enhancement opportunities
  • Support leave-of-absence program administration and ensure consistency with compensation policies

Required Skills & Experience

  • 5–8+ years of experience in compensation, total rewards, or HR analytics
  • Experience building or enhancing compensation frameworks and structures
  • Experience with compensation tools, HRIS systems, and data analytics
  • Strong analytical skills with experience in benchmarking and market analysis
  • Experience partnering with HR and business leaders
  • Experience leveraging AI-powered tools to accelerate work, with sound judgment about when and how to apply them

Preferred Experience

  • Experience in PEO, HCM, HR services, or related industries
  • Experience in a private equity-backed or high-growth environment
  • Exposure to benefits administration platforms and vendor management
  • Familiarity with benefits compliance requirements (ACA, ERISA, COBRA, FMLA)
